How to tell my boss that the work I’m doing isn’t in my job description?

How to tell my boss that the work I’m doing isn’t in my job description?

Go over your position description with them and explain that the current work that you are doing does not reflect what was set out initially. There may be a reason for this that they will explain to you, it might only be temporary to fill a hole that is missing somewhere else. Being open and honest is key within a workplace.

How do I organise a handover at work if I am leaving?

A handover should always be as descriptive as possible, providing the person who is taking over the role with as much detail as possible. Explain your current tasks and what needs to be actioned from them, provide contact details and next steps required. Create a handover document that is so descriptive, someone who doesn’t work for the company is able to undertake the tasks.

Announcing maternity leave: What to do?

Call a meeting with your direct manager and explain you would like to have a personal conversation with them. Most companies have policies in place protecting women who are pregnant. Get your manager to gather some information together on what you are entitled to whilst on maternity leave etc

Look for the “Shreks” in your business!

It is well documented that a wrong hire can cost three times the salary of the poor hire, after you take into account the loss in productivity, workplace disruption and new hiring costs. If you reflect on every great hire that you have made or every great person that you have worked with, the most critical factor has been a positive/ “can do attitude” – a willingness to listen and help. This attribute will always outweigh great knowledge or skills.

Sometimes people look wrong but are really really right- just like Shreks!

When interviewing both internally and externally, there are two considerations: their level of competency and their presentation style. Don’t get swamped by presentation style – look for the right attitude. People can look right and are wrong and you can miss opportunities of people who look wrong but are right. I like to call them the “Shreks” of your business, as suggested in this picture:

In conclusion, you do not want to miss the “Shreks” in your hiring decisions and with a year of change forecasted, you need to be able to recognise the “Shreks” currently in your business, that may be unnoticed and aim to provide new motivators and career opportunities to them, as they may not otherwise stay around!

Be aware that level of attractiveness does not indicate a  person’s level of competency. Make sure you do not have unconscious biases when judging a person’s capabilty. Reference thoroughly, do capabilty testing,  assessments, competency questionnaires and sight previous examples of achievements to back capabilties.

Recruit with Rigour – Is Psych testing helpful?

Is Psych testing helpful when hiring someone? Are you recruiting with Rigour?

Despite my qualifications in Psychology, I am still sceptical about using psych testing as the hiring tool to decide whether to hire someone. In my 25-year executive search career, hiring over 2700 people and interviewing over 120,000 people, I would have to say that psych testing is helpful as an additional tool for identifying good reference check questions to ask and as guidance for future management of the person.

Rigorous recruiting requires a full assessment of the candidate’s skills, behaviours, motivations, including consideration of their upbringing and life attitudes.

Are your recruitment processes giving you great talent who fit your culture? It is important to note that the success of the company and the success of employees are intrinsically linked. Do not confuse high performance with future potential;  staff turnover kills revenue growth.

Low performers often displayed the following traits:

  • Extraversion (become too emotionally involved and unable to tone down)
  • Team focused (too group focused and lacking self-direction)
  • Integrated networks – do too much business with themselves
  • Highly emotional (taking things too personally)
  • Highly conscientious (too much focus on detail and process and less agile and solution-focused in their approach)
  • Highly social (too much talk, not enough action)

High performers are more balanced in introversion & extroversion scores; have high abstract reasoning; are mentally agile and have networks outside of the workplace. They are outcome-focused; self-reliant; demonstrate critical thinking skills and are diplomatic and engage well in team communication.

What this information goes to show is that a psychological test, in isolation, is not enough when benching talent for your organisation.  You need to be really holistic in your assessment process, include 360-degree references, do group simulations, ask the candidates to do case studies, behavioural-based questionnaires and ideally a myriad of both formal interviews with some of your existing team and casual meet ups. You need a rigorous approach, with many recruiting tools to ensure that you recruit with rigour!
